    Pros

    -Corporate structure (owned by clients) -Firm mission and investment philosophy -Benefits, particularly PTO -Great people, team environment -Strategic thinking / direction of firm (advice) -Product and service lineup (although could be broader)

    Kontras

    -Doesn’t value the workforce like the past, particularly the people who have the knowledge and have driven results for years -Too much deadwood and 20+ year bureaucrats or inexperienced new leaders from rotational programs in senior positions -Expecting more of people, yet not changing compensation enough to reflect that -Being pennywise / pound foolish with spending, particularly on tech, CEOs relentless push for... expense reduction is concerning, and people don’t feel like they can challenge

    1. You’re killing the spirit of your Crew, culture isn’t moving in a promising direction despite messaging on founder’s mentality and new ways of working - you can’t just announce these things and not change at the top - you have to walk the talk and lead the way, which means change in your own mindset and behavior, if you aren’t willing to step away from command and control then don’t talk about these changes 2.... Take a hard look at the M5 and above to senior staff (senior management) group and really ask yourself who are the people there that really make a difference and drive results, how many are just followers versus leaders, who has really done something of value and displayed grit, who are the people Crew enjoy working for, there are senior officers who need to move on, break up the clique...you can’t do this analysis on your own because you have bias, it needs to be 360 or led objectively 3. Invest more in the leaders you have that display the right attitude and grit versus thinking you always have to go to a consultant or external hire, for all the talk about development the follow through isn’t there

    Pros

    Vanguard has an incredible culture with flexible hours. Everyone there actually believes in putting the needs of the investors first. All crew members are willing to help you in any way possible, and I absolutely loved my experience there. I got a ton of exposure to senior leaders and chief officers as well. There were many opportunities to get involved and take on leadership roles.

    There were no negative experiences that I had. They really do a great job taking care of their crew members.

    Pros

    Lots of PTO, decent benefits, 401k matching. Great if you’re looking for stability.

    The company seems to be about 20 years behind and really caters to the older workforce. Many people have been in the same individual contributor jobs for 10+ years. It’s very unmotivating trying to advance in your career while watching the lifers do the bare minimum to get by. I learned a lot of soft skills but zero software specific skills that would help me outside of the company. A lot of new focus and time spent... on “new ways of working,” when all that’s really needed is better pay, remote work programs, and meaningful incentives. Too many levels of leaders- especially people who are not qualified to be leaders. Promotions are determined by your ability to memorize perfect answers to star questions and recite them back. Vanguard is fine is you’re 40+ and want a steady career, but as a young person out of college, it was excruciatingly boring here. Don’t get trapped and find somewhere else that provides challenges and has learning opportunities for useful skills.

    If you want to attract young people and keep them there, make sure you’re providing the right incentives. Nobody cares about free amazon dots and movie tickets. Increase pay, don’t cap pay increases for promotions just because it’s a policy, and provide learning opportunities for actual valuable skills.
